A career crossroads doesn't always announce itself loudly.
Sometimes it does…redundancy, being let go, a role that comes to a sudden end. Those moments are hard, but at least they're clear. Something has changed, and you know you need to respond to it.
But sometimes a crossroads is much quieter than that.
It's waking up one morning and realising the job you worked so hard to get no longer excites you. It's achieving everything you set out to achieve and still feeling like something is missing. It's a shift in your values, your priorities, or your sense of identity that makes you question whether the path you're on is still the right one for you. It's coming out the other side of burnout and knowing that you can't just go back to the way things were.
However you've arrived at your crossroads, I think you should know.
A crossroads isn't a sign of failure in your career, or that you've made the wrong choices. It's a sign that you've grown, and that something now needs to change.
If you're in the middle of one right now, you'll probably recognise some of these.
It can feel lonely...like everyone around you has a clear direction and you're the only one standing still, unsure which way to turn.
It can feel frustrating. Especially when you're capable, experienced, and have worked hard to get where you are.
It can feel uncertain...like you're standing in the middle of a fog with no idea what's on the other side.
It can feel scary. Change is scary, even when you know it's necessary...even when part of you is ready for it.
It can feel exhausting. Particularly if you've been carrying the weight of it quietly for a while, trying to figure it out on your own while still showing up fully everywhere else.
But here's something I also notice, almost every time I work with someone at this stage. Underneath all of that? There's often a little flicker of excitement too.
A crossroads means possibility. It means something different is available to you, even if you can't quite see it yet…and that matters.
Knowing you need to make a change and actually making it are two very different things, and in my experience, the gap between the two usually comes down to one of three things.
Lack of clarity. You're not sure what you actually want next, so you don't know where to start. Everything feels vague and overwhelming, and without a clear direction it's hard to take any meaningful action.
Fear. You can see what you want, or at least what you don't want, but taking that first step feels terrifying. What if it doesn't work out? What if you make the wrong decision? What if you give something up and regret it?
Lack of confidence. You know what you want but you're not sure you're ready for it, good enough for it, or deserving of it. So you hold back, waiting until you feel more certain, which, left to its own devices, never quite arrives.
Most people I work with are sitting with a mixture of all three. They're normal human responses to being in an uncertain moment.
Over the years I've worked with a lot of ambitious, capable women who are navigating a career crossroads, and there are a few patterns that come up time and time again.
The Overthinker knows what they want to do but can't quite bring themselves to do it. They're researching, reflecting, making lists, having internal debates and then starting the whole cycle again. The planning feels productive, but weeks turn into months and nothing actually changes. The truth is, no amount of research will make the next step feel completely safe. At some point, thinking has to give way to doing.
The Invisible Expert has all the capability in the world but isn't being seen. Their CV reads like a list of responsibilities rather than a story of impact. Their LinkedIn hasn't been updated in years. They're relying on their experience to speak for itself but in a competitive market, experience alone isn't enough. It needs to be positioned. Being great at your job and being visible to the right people are two completely different skills.
The Over Applier is taking action, but without a clear strategy behind it. They're applying for anything that looks broadly suitable and hoping something lands. But volume rarely compensates for lack of direction. Without clarity on what you want and why you're the right person for it, more applications usually just lead to more frustration.
If you've recognised yourself in any of these, please know it's not a reflection of your ability or potential. It's just a sign that the approach needs adjusting, and that's absolutely something that can be worked on.
This is the question I get asked most often by women who are at a crossroads, and my honest answer is always the same.
Before you update your CV. Before you start searching for roles. Before you do anything practical at all.
You need clarity.
Clarity on what's not working and why.
Clarity on what you actually want next (not just what seems sensible, or what other people expect of you, but what genuinely excites and motivates you)
Clarity on what you bring to the table and how to talk about it in a way that resonates with the people you want to work with.
The clients I work with who make the most progress, and the most sustainable progress at that, are the ones who do this work first. They get clear, they get visible, and then they take action.
A career crossroads, as uncomfortable as it is, is also one of the most significant moments in a professional life. It's the moment where you get to choose - not just what your next job will be, but what kind of career you actually want to build from here.
The women I've worked with who have navigated their crossroads well, who have got clear on what they want, shown up visibly, and taken that first step, are in roles they love, leading in ways that feel aligned with who they are, and wondering why they didn't do it sooner.
